A nationwide study of racioethnic representation between retail employees and their customers finds that mirroring a customer base improves consumer satisfaction and employee productivity and contributes to nearly $100,000 in annual gains or losses per store.
Analyzing data from 739 outlets of a major U.S. department store, the researchers found that representativeness improved customer satisfaction and increased annual productivity by $625 per employee. Given the study's average sample size of 150 employees per store, such a change amounts to about $94,000 per store, or a total of more than $69 million company-wide.
"Our results support the commonly proposed notion that more closely mirroring the racioethnic composition of an organization's consumer market makes sound business sense," states the study, led by Derek R. Avery, an expert in workplace diversity and discrimination at Temple University's Fox School of Business. "It appears that this type of employee-customer similarity holds promise for helping companies meet the needs of their clientele, resulting in greater customer satisfaction and higher organizational productivity."
Higher racioethnic matching, the researchers argue, is both symbolic and functional. It conveys that the company does not discriminate in its hiring and provides a clue to customers that store personnel are apt to provide equitable service. The study suggests that the tendency for racioethnic representativeness to boost the bottom line is more pronounced for stores with minority customers, who seem to be more aware of matching cues when selecting a store to patronize.
According to the study, a more representative workforce is better suited to meet customer needs for three reasons. First, by signaling that the company does not discriminate in its hiring, representativeness may lead customers to better identify with an organization. Second, the nondiscrimination signal should reduce the likelihood of store personnel mistreating customers because of enhanced employee perceptions of organizational justice. Third, high representativeness provides customers who prefer to work with similar salespeople the opportunity to do so.
The study gauged representativeness a measure of relative composition that compares the level of diversity of store personnel to that of its customers instead of diversity, an absolute measure unaffected by context.
While similarity may sell, the scholars caution that racioethnic matching is "profitable but potentially perilous" if companies engage in concerted employee-customer matching efforts, such as illegal hiring quotas. Instead, the authors suggest that companies should regularly assess their representativeness using several key factors such as their customer base and applicant pool and pay greater attention to the signals they are sending to consumers.
"There is an inherent danger of advocating matching as a human resource management strategy. I know the results say it may make you more profitable, but that's not the way to get there," said Avery, an associate professor of human resource management. "I think the way to get there is to focus on not being discriminatory and to focus on reasons why you might not be representative. And to the extent that your customer base looks like the available pool of applicants, then you should see representativeness."

NEW YORK (AP) ? Sears said Thursday that it's unloading some of its profit-busting stores, but the retailer fell short of revealing how it plans to woo shoppers back into its remaining ones.
Investors have long speculated that the troubled retailer could sell off its massive real estate holdings to generate extra cash. But industry watchers say that will do little to solve Sears' main problem: Rivals have been able to lure customers away from the chain because of its drab stores and unexciting merchandise.
"The image is atrocious. The stores are old and they're run down. They don't look like a nice place to visit," said Ron Friedman, a partner in the retail and consumer products industry group of accounting firm Marcum, LLP in New York. "I don't think that the Sears we see today can be around from a year today. It has to change."
As part of a plan to turnaround the company, Sears Holdings Corp., based in Hoffman Estates, Ill., said on Thursday that it will spin off of its smaller Hometown and Outlet stores as well as some hardware stores in a deal expected to raise $400 million to $500 million.
In a separate deal, Sears will sell 11 stores to the real estate company General Growth Properties for $270 million. The company, led by billionaire investor Edward Lampert, also said it plans to cut inventory by $580 million.
The plans follow news in December that the company would close at least 100 to 120 stores to raise cash after a disastrous holiday season in which revenue at stores open at least a year ? an indicator of a retailer's health ? fell 5.2 percent in the eight weeks ended on Dec. 25.
"We're executing actions to unlock the value of our portfolio and assets," said CEO Lou D'Ambrosio in a call with analysts.
Shares soared as much as 20 percent Thursday on the news, despite that the company also reported a $2.4 billion loss for the fourth quarter that was much worse than what Wall Street analysts had expected.
The climb extended a rally the retailer has enjoyed since January as its assured suppliers and investors that it can honor its financial agreements.
Shares are up nearly 95 percent since the beginning of the year. They were up $9.72 to $61.80 on Thursday.
Industry watchers weren't as impressed as Wall Street. They said that Sears' biggest problem is that the company hasn't invested in its stores.
Indeed, rivals like Wal-Mart typically spend between $6 and $8 per square foot on things such as updating cash registers, replacing floor tiles and repainting stores, according to research firm International Strategy & Investment Group. But over the past few years, Sears spent on average between $1.50 and $2.00 per square foot.
"We feel they're not doing enough to solve the problems for the future," said Michael Cipriani, senior vice president of Rosenthal & Rosenthal, which buys merchandise from suppliers and then collects the money from the retailer once the goods are sold. "We think they're going to continue to lose money."
In Thursday's announcement, Sears said it swung to a loss in the fourth quarter, with adjusted earnings totaling 54 cents per share, well below analyst expectations of 76 cents per share. Revenue fell 4 percent to $12.48 billion from $13 billion last year. Analysts expected $12.44 billion.
During an interview with The Associated Press, D'Ambrosio emphasized that it's important to distinguish between the retailer's short-term operating performance and its balance sheet or liquidity. The company does have cash.
He also said that he and the board are "wide open for good ideas" for investing in the stores. But D'Ambrosio said that how much Sears invests in capital expenditures doesn't tell the whole story.
One should look at what Sears is doing to make the overall shopping experience better, he said. In fact, D'Ambrosio said that last year, Sears invested several hundred million in making the customer experience better.
Among the things the company has done: roll out close to 15,000 iPad and ITouch devices to stores so that sales staff can research products and can help customers check out. The company also is working on better displaying merchandise, including pairing up headphones with teen clothes. Consumers will also see a new lineup of more high-tech washing machines and other appliances, he said.
"Looking at just (capital expenditures) belies our investment in the customer experience," he said. "We are going to win our game."

As if we needed more reasons to love and respect Daniel Radcliffe.
The "Harry Potter" actor successfully carried a history-making franchise on his shoulders for more than a decade, charmed audiences on the Great White Way with his critically acclaimed performance in "How to Succeed In Business Without Really Trying" and is making great post-"Potter" career choices. Not only is he generally talented and charming, but he has also put his star power behind the Trevor Project, which is a nonprofit organization that offers support to sexual minority youth, particularly those experiencing emotional difficulty dealing with their sexuality who need someone to talk to. The Trevor Project also endeavors to foster safe and inclusive environments in homes and schools.
Radcliffe's latest work with the organization is a 30-second PSA that aired Tuesday night during "Glee" and MTV News now has exclusively online. In the spot, Radcliffe addresses the very important issue of supporting lesbian, gay, bisexual, transgender and questioning youth.
"I'm Daniel Radcliffe, and I believe that reaching out for help is the bravest thing a person can do," Radcliffe says in the PSA. "If you are struggling and need support, call the Trevor Lifeline at 1-866-488-7386. It's free and confidential, and trained counselors are there to listen 24/7 without judgment."
The 22-year-old said in a statement that his work with the Trevor Project has taught him the importance of being a straight ally and offering his support. "When we let someone know that we accept them for who they are and that we are safe to talk to, we can help save lives," he said. "It's as simple as that."
Radcliffe has been involved with the Trevor Project since 2009, appearing in public service announcements for the group's prevention hot line and speaking out in support of LGBT youth. Radcliffe has called his work with the Trevor Project "one of the most important, if not the most important, thing that I'm associated with."

ARABEH,?West Bank?? For a moment Randa Adnan?s dark, defiant eyes, the only part of her face visible behind a white veil, softened with tears.
NBC News was at her home for an interview Tuesday and we had just passed on the news that her husband, Khader Adnan, a Palestinian prisoner, had agreed to end his two-month hunger strike after reaching a deal with Israel?s Justice Ministry that it would release him in April.???
Adnan, 33, had starved himself, refusing food for 66 days, to protest against Israel?s controversial policy of holding suspected Palestinian militants without charge. He was arrested in his West Bank home on Dec. 17 ? but neither he, nor his legal team, were ever told the evidence against him.
The Israeli authorities would say only this of his case: ?Adnan?s detention stems from involvement in actions that threaten regional security.?
In 2008, Adnan was convicted of membership of Islamic Jihad, the outlawed extremist group that has killed dozens of Israelis in suicide bombings and other attacks. But his family insists he has never been party to any violent act.
His wife was overjoyed at the news of his imminent release.
?By God?s will, I am proud of him. Not just as a husband, but as a leader of our people. This is a great victory,?? she said.
Randa Adnan is the mother of two daughters, with a third child, a son, on the way.
?I swear I felt him kick inside when you told me the news,? she smiled.

Over the past few weeks, Adnan?s case has become a cause c?l?bre ? his face, in graffiti form, has come to adorn security walls all over the West Bank and has been emblazoned on dozens of flags flown at protest marches.
He is just one of some 300 Palestinians held without proper trial in Israel, on the basis of secret intelligence dossiers, a practice known as ?administrative detention.? It is a highly controversial practice that is bitterly criticized by human rights groups, but according to the Israeli military, extremely effective in protecting the security of the state.
In an interview?with the Jerusalem Post, retired Maj. Gen. Giora Eiland, a former national security adviser to the Israeli government, explained one of the reasons why the legal loophole is used. ?The first is that you know someone is planning an attack, but you can't prove it through a legal process. If you relied on the legal process, the suspect would go free, but the risk [to the public] would be very high.??

Alan Baker, one of Israel?s leading lawyers and a former senior legal adviser to the Israeli military, explained another reason commonly cited for administrative detention: to protect the highly sensitive sources.
?There are times when you cannot make evidence against some individual public,? said Baker.? In other words, the information is so sensitive that revealing it publicly might threaten the safety of the informant.?

Adnan will probably spend the rest of his sentence in a hospital. His hunger strike has left him gravely ill. His family still fears he might not recover.

SEATTLE (AP) ? The man who killed his two sons in an explosive house fire in Washington state will not be buried in the same cemetery as the children, his family said Thursday.
Josh Powell's mother, Terri Powell, issued a written statement confirming that the family had given up a plot tentatively reserved at Woodbine Cemetery overlooking the boys' grave.
"We have tried so hard to be loving and considerate and respectful in making Josh's burial arrangements," she said. "We love our little Charlie and Braden and want their resting place to be a place of peace and comfort."
Powell, the husband of missing Utah woman Susan Powell, killed his 5- and 7-year-old sons and himself in a gas-fueled blaze Feb. 5 at a home he was renting in Graham.
More than 1,000 mourners attended the boys' funeral Saturday. They were later buried in a single casket at Woodbine, a municipal cemetery in Puyallup.
Terri Powell, wracked by grief, realized early this week that no one else was planning for what to do with Josh Powell's remains, said her son-in-law, Kirk Graves. She visited a funeral home and a few cemeteries, he said, and she "cluelessly" picked a gravesite just up the hill from where the boys are buried.
The decision prompted a public firestorm. The parents of Susan Powell threatened legal action to keep Josh Powell from being buried so close, and the anti-crime organization Crime Stoppers of Tacoma-Pierce County purchased the plots on either side of the boys to ensure that he didn't wind up next to them. Crime Stoppers raised about $20,000 in donations for the effort in less than a day.
"We felt very strongly that it wasn't appropriate to put him anywhere near the boys, and we did our best over the last 48 hours to convince her to do something different," Graves said. "It wasn't that hard to convince her ? she just got started off on the wrong path."
Attorney Steve Downing, who represents Susan Powell's parents, Charles and Judy Cox, said they were immensely relieved.
Josh Powell was a suspect in Susan Powell's 2009 disappearance from their home in West Valley City, Utah. He had always claimed that he didn't know what happened to his wife. He took the boys ? then 2 and 4 ? on a midnight camping trip in freezing weather in the Utah desert, he said, and when he returned home the next day authorities were at the house looking for her.
Weeks later, he moved the boys to his father's home in Puyallup. After Steve Powell's arrest on voyeurism and child pornography charges last fall, the boys were removed from the house and turned over to the Coxes.
A social worker brought them to Josh Powell's rental home for what was supposed to be a court-sanctioned supervised visit. Josh Powell let the boys inside, locked the social worker out, hit them with a hatchet and set fire to gasoline, authorities said.
A judge had recently ordered that Josh Powell undergo a psycho-sexual evaluation if he hoped to regain custody, and in a last-minute message to his sister he said he couldn't live without his boys.
